The award for Innovation in Recruitment honors “thinking outside the box [that] contributed to the success of a recruitment program” through innovation in strategy, new internal processes, marketing, use of resources, working with other departments, or another area in which a new or different tactic made a difference in an internal recruitment team’s success.

Given the national physician shortage and fierce competition from other health systems, Baptist needed a recruitment strategy that would differentiate it from the competition and attract the best physician talent.

To do that, the health system turned to to meet two specific goals:

1.    Differentiate Baptist Health System from the competition by creating a better candidate experience.
2.    Leverage technological advances to improve the candidate vetting process and create a branding platform that let the health system tell its story.

The campaign not only met its goal for the number of new hires, it also lowered the recruiting cost per hire, reduced the candidate dropout rate, shortened the time-to-fill, and heightened the opportunity to “showcase” the organization, the system’s award nomination said.

“ is now a core part of our recruitment strategy,” said Kyle Buster, regional director for physician recruitment at Baptist Health System. “This has been a game-changer for us in our ability to do a more effective job of candidate screening. For ARINC, helped the global company meet an organization-wide cost-savings initiative launched in 2009. That initiative challenged ARINC’s Strategic Staffing team to significantly reduce hiring costs. In addition, hiring managers wanted to fill positions more quickly, while spending less time recruiting and interviewing.

Key areas of expense and time that were identified were applicant travel (ARINC has over 3,200 employees in 80 locations) and internal procedures that required a seven-day minimum advance purchase for air travel and coordination of multiple schedules for candidates, hiring managers and HR personnel.

“With 80 locations and several hundred hiring managers dispersed across the country, implementing a change from face-to-face interviews to a ‘live virtual interview’ model, complete with web cams and online training provided by a third party, was not a simple undertaking,” ARINC’s nomination to the Annual Awards said. “A carefully planned communication campaign was put in place at all levels of the organization – executive, hiring managers, corporate technology services, and recruiting – to inform, influence, prepare and eventually win over all stakeholders in the hiring process.”

After an in-depth screening process, ARINC chose for its live virtual technology. As a result, ARINC’s time-to-fill decreased and its interview-to-hire ratio increased, because it was delivering “a more qualified final slate of candidates,” the company said. Specifically:

  •     54 percent of all candidates who completed a virtual interview using were hired.
  •     Applicant travel costs were reduced by 35 percent, resulting in a $28,000 savings in the first seven months of the program.

ARINC also found an unexpected ROI that was not related to HR. Remote line managers reported a savings in their own travel budgets and productivity because they no longer needed to fly to conduct face to face interviews with candidates, positively impacting their own travel budgets and productivity.

In addition, surveys to gauge candidates’ reactions to live virtual interviews were overwhelmingly favorable.
